International executive search firm MU, in collaboration with market research company Ipsos, surveyed 167 professionals and executives from the consumer goods, FMCG, and retail sectors. Conducted in February and March 2025, the study reveals key insights into market trends, leadership competencies, and talent management in an economically challenging environment.

Positive Outlook Despite Uncertainty
While opinions on the current market environment are mixed – especially in Europe, where skepticism dominates – executives remain optimistic about their own companies: 74% anticipate revenue growth in the coming year.
“In times of geopolitical tension and rising costs, many companies are doubling down on innovation and expanding into new markets to secure their future,” explains Florian Schmitz, Partner and Global Practice Lead Consumer and Retail at Mercuri Urval.
Leadership Reimagined: Strategy Over Adaptability
For the first time, strategic thinking is cited as the most important leadership skill, overtaking adaptability.
“Today’s leaders must secure short-term success while simultaneously developing and implementing a long-term vision,” says Schmitz. Other key competencies include the ability to navigate change and a strong focus on results. Notably, empathy is rarely seen as a leadership strength, highlighting a critical development area in times of cultural transformation.
To Retain Talent, You Must Develop It
The competition for skilled professionals and executives is intensifying. While companies are increasingly using data-driven methods to identify top performers, the effectiveness of these tools is often rated only as moderately successful.
Retention today depends less on compensation and more on creating a meaningful, growth-oriented work environment: purpose-driven tasks, transparent career paths, and a culture of continuous development are becoming key.
“It’s no longer enough to measure performance,” emphasizes Schmitz. “Leaders must identify potential, nurture it, and provide real opportunities. Only those who foster a growth-oriented and appreciative culture will win the battle for talent.”
